How to hire an F&I manager in New Jersey

The Short Answer

Budget roughly $100K–$150K+ for a New Jersey F&I manager (ZipRecruiter's NJ average is $99,598; Indeed's posting-based figure is $152,188), structured as a modest base plus roughly 8–14% of back-end gross. Screen hard for AFIP certification, menu discipline, sub-10-day contracts-in-transit, and a clean chargeback record — NJ's lease-heavy, actively-enforced market punishes sloppy compliance.

The spread is the pay plan talking: F&I compensation is a modest base or draw plus commission on back-end gross — commonly 8–14%, tiered to product-penetration thresholds and net of chargebacks. The department-level sanity check: best-run F&I departments pay out ~13% of F&I gross in total comp; mid-pack runs 18–20%; weak operations drift to 30%. With public dealer groups averaging $2,534 F&I gross per vehicle (Haig, Q3 2025), a 100-unit month supports a six-figure producer without straining the department.

What should you screen for?

Compliance credentials. AFIP certification is the industry standard (tiers, two-year renewals) — and NJ CAR runs a customized New Jersey AFIP boot camp, so a serious NJ candidate has no excuse not to have it or be pursuing it. Our full AFIP guide covers cost and format. Any candidate should also show documented OFAC, Red Flags, and Safeguards training — the exposure math is in the NJ compliance guide.

Funding discipline. Healthy contracts-in-transit run 4–10 days from sale to funds; e-contracting funds in 1–3 days; one in four paper contracts has an error that pushes funding to 11–13 business days (Dealertrack). Ask a candidate what their CIT list looked like on the 28th of last month. A real operator answers in numbers.

Menu discipline. The "300% rule" — 100% of products to 100% of customers 100% of the time — is the industry's core disclosure-consistency practice. It's also the compliance record that protects the store.

NJ-specific fluency. New Jersey is one of the heaviest lease markets in the country (Experian has ranked it #2 nationally), so Consumer Leasing Act and NJ lease-tax mechanics are non-negotiable. And NJ's Attorney General actively enforces against dealers — $260K across six stores in 2022, $1.8M in the Route 22 case, mostly for unitemized add-ons and fee games. A weak F&I hire is how a store ends up in those press releases.

The red flags

Questions dealers ask

How much does an F&I manager make in NJ?
Averages range $99K (ZipRecruiter) to $152K (Indeed posting-based); strong producers on gross-percentage plans commonly clear $150K. Postings in NJ advertise up to $220K+ for proven performers.
What certification matters most?
AFIP — the industry's compliance credential, delivered in NJ through NJ CAR's two-day boot camp. Details in the AFIP guide.
What's a healthy pay plan?
Base or draw plus 8–14% of back-end gross, tiered to penetration, net of chargebacks — keeping total department comp near 13% of F&I gross.
Why is NJ hiring different?
Lease-heavy market (Consumer Leasing Act fluency required) plus an AG that actively enforces the Consumer Fraud Act against dealers. The wrong hire isn't just soft gross — it's enforcement exposure.
